Persepsi Pegawai terhadap Iklim Organisasi dalam Unit Rumah Sakit: Studi Kualitatif

Abstract

Iklim organisasi memegang peranan penting dalam membentuk persepsi, motivasi, dan kinerja pegawai di lingkungan rumah sakit, khususnya pada unit administrasi yang menopang sistem pelayanan secara keseluruhan. Penelitian ini bertujuan untuk menggali persepsi pegawai terhadap iklim organisasi di unit administrasi Rumah Sakit Umum (RSU) Bina Kasih Medan. Pendekatan yang digunakan adalah kualitatif dengan desain fenomenologis, yang dilaksanakan pada April 2025. Tiga orang pegawai administrasi dipilih sebagai partisipan melalui teknik purposive sampling. Data dikumpulkan melalui wawancara mendalam dengan panduan semi-terstruktur, dan dianalisis menggunakan metode analisis tematik Braun & Clarke. Hasil penelitian mengidentifikasi tiga tema utama yang mencerminkan persepsi pegawai terhadap iklim organisasi, yaitu: (1) Kepemimpinan dan Dukungan Atasan, (2) Komunikasi dan Koordinasi Kerja, serta (3) Lingkungan Kerja dan Budaya Organisasi. Partisipan mengungkapkan bahwa dukungan emosional dan profesional dari atasan, komunikasi yang konsisten, serta budaya kerja yang hangat dan kolaboratif menjadi faktor kunci yang membentuk iklim kerja positif. Sebaliknya, ketidakjelasan struktur dan perubahan informasi yang tidak terkoordinasi menciptakan ketidakpastian dan stres kerja. Penelitian ini memberikan pemahaman yang lebih dalam terhadap dimensi subjektif iklim organisasi di lingkungan administratif rumah sakit. Temuan ini penting sebagai dasar dalam merumuskan kebijakan organisasi yang lebih inklusif dan responsif terhadap kebutuhan psikososial pegawai administratif.
