Analisis Kepuasan Kerja, Burnout dan Budaya Kerja terhadap Kinerja Tenaga Kesehatan Pelayanan Dialisis

Abstract

Unit Dialysis poli rawat jalan Rumah Sakit Bhayangkara Surabaya termasuk poli dengan kunjungan tertinggi yang menimbulkan masalah kepegawaian terkait dengan kinerja tenaga kesehatan. Dilatarbelakangi oleh masalah tersebut maka diperlukan penelitian yang mendalam untuk memahami sejauh mana kepuasan kerja, budaya kerja dan burnout dapat mempengaruhi kinerja di kalangan tenaga kesehatan pada Unit Dialisis. Penelitian ini bertujuan untuk menganalisis pengaruh ketiga faktor tersebut terhadap kinerja karyawan di RS Bhayangkara Surabaya. Penelitian ini menggunakan metode kuantitatif dengan desain cross-sectional. Populasi dalam penelitian ini adalah seluruh tenaga kesehatan Rumah Sakit Bhayangkara Surabaya yang berjumlah berjumlah 284 orang. Pengambilan sampel menggunakan rumus slovin dengan tekhnik porposive sampel berjumlah 166 responden. Data dikumpulkan melalui kuesioner yang diisi oleh pasien dan keluarga. Pada uji bivariat variabel kepuasan (p = 0,000; OR = 151,11); memiliki hubungan terhadap kinerja karyawan (p = 0,000; OR = 819,20). Selain itu, burnout dan budaya kerja (p = 0,000; OR = 4608) turut berkontribusi terhadap kinerja karyawan.  Pada uji Multivariat, hanya variabel budaya kerja yang berpengaruh pada kinerja karyawan (p value = 0.000; OR = 793,232) dan sebagai variabel dominan, sedangkan variabel kepuasan kerja dan burnout tidak berpengaruh  (p value = 0,067) dan (p value = 0,553). Hal ini disebabkan karena staff Rumah sakit Bhayangkara Surabaya bekerja dibawah sistem komando dan dituntut untuk berkomitmen menjalankan pelayanan sesuai dengan prinsip- prinsip di lingkungan Polri yakni profesional, prosedural, akuntabel, transparan, dan nesesitas.
